This is one of the most common questions I get from agency owners…

Paying a Business Development Manager (BDM) is a big investment, one that directly affects your rent roll growth, your team culture, and your bottom line.

But here’s the problem: there’s zero consistency across the industry when it comes to how BDMs are paid.

Some are on base salaries with big commissions. Others are on fixed packages. And then there are those dealing with a confusing blend of bonuses, tiered incentives, and performance KPIs that nobody remembers setting in the first place.

So if you’re asking: “What should a BDM actually be earning?”,  “What’s fair?”, “What works?”, let’s get into the answers.

What BDMs Are Actually Earning

I ran a poll on Instagram earlier this year asking real BDMs to share their base salary ranges (anonymously, of course).

Here’s what came back from over 100 responses:

  • $55K-$65K base
  • $60K-$80K base
  • $70K – $80K
  • $80K-$90K+ base (Most common range)- 37% percent

These numbers exclude commission. So when you factor in incentives, many BDMs are taking home six figures or close to it, but not all.

Some respondents also shared frustration around their pay not reflecting their results. Others said they’d trade a higher base for a clearer commission model.

What does this tell us? 

A BDM’s salary in real estate is all over the place. And it’s creating uncertainty for both owners and team members.

Commission Structures: Fixed, Tiered or Custom?

Let’s break it down. These are the most common commission models I see in the wild:

  • Fixed amount per management (e.g. $300-$1000 per property, or % percentage of the AAMI, higher commission for self generated listings)
  • Tiered incentives (e.g. earn more once targets are exceeded)
  • Blended or custom structures (e.g. quarterly bonuses or team incentives)

Each has pros and cons.

  • Fixed = simple and predictable, but can cap motivation.
  • Tiered = high performance potential, but harder to track and manage.
  • Custom = tailored, but can feel messy if not clearly explained.

What matters most is clarity. A confusing pay structure can kill momentum faster than a slow property portal.

So… How Much Are BDMs Actually Making in Commission?

Again, based on the poll and my conversations with BDMs and owners:

  • Some earn $500 per management
  • Some are on $1000+ per door
  • Others earn 10% of the annual rent
  • Some get bonuses for hitting monthly or quarterly KPIs

While there isn’t a single set fee, the commission I usually see for a new management agreement is somewhere between $250-$500 per property.

Of course, that only works if the BDM is actually given the time, support, and structure to succeed. 

If they’re dealing with leasing or admin work, forget it.

What BDMs Want (and It’s Not Just the Paycheck)

Yes, money matters. But here’s what keeps high-performing BDMs loyal and thriving:

  • Ownership over their targets and strategy
  • Recognition for their results
  • A genuine pathway for growth, not just “we’ll see next year”
  • A leader who backs them and removes roadblocks
  • Flexibility in their roles
  • Mentorship
  • Potential for shares or partnership

Money starts the conversation, but clarity and culture keep people around.

What Fair and Sustainable Pay Looks Like

From what I’ve seen mentoring BDMs and working with agencies across Australia:

✅ A solid base salary so they can live comfortably of the salary 

✅ A clear, consistent commission model that rewards results and drives more income for them (and the business) 

✅ Support to focus on Business Development… not leasing, admin work, or everything else

✅ And a leader who checks in, not checks out
